Spark plugs... Dont look good?

I pulled my plugs today to see how they looked, and also put some anti-sieze on them (I didnt when I put them in, and its bothered me ever sense)

So, here is what I found. I cant remember exactly what the ash look means, but I know there are some really smart people up here. So, whats this mean?

This is cyl1 (passenger side, I think thats #1)

Cyls 2, 3 and 4.

I need a wideband. I'd really like to see how rich to see if a pulley swap would be safe.
